The advent of Artificial Intelligence (AI) tools like ChatGPT has significantly altered the way job seekers craft their cover letters, initiating a trend with considerable adoption, as highlighted by surveys, though research on this topic remains minimal. A sample of 82 participants, acting as recruiters, evaluated both ChatGPT-enhanced and human-written cover letters, within either a conventional or creative company environment. For overall hireability, writing quality, and content (measured by the Knowledge, Skills, Abilities, and Other Characteristics – KSAOs), higher recruiters’ evaluations were hypothesized for ChatGPT-enhanced cover letters than for human-written ones. Moreover, suspicion of ChatGPT use was expected to moderate an applicant’s interview invitation likelihood, especially in creative company environments compared to conventional ones. Findings from paired samples t-tests revealed significantly higher ratings for ChatGPT-enhanced cover letters on all criteria, with large effect sizes, suggesting that AI tools could improve applicant evaluations. Although ChatGPT suspicion weakened evaluations, company environment did not significantly influence this relationship. The study provides insights into the influence of AI on recruitment, highlighting the need to adapt selection processes to technological advancements. \nKeywords: personnel selection, recruitment, Artificial Intelligence, large language models, Impression Management, RIASEC Model \nRecruiters’ Evaluations of ChatGPT-enhanced Cover Letters; Does Company \nEnvironment Matter? \nIn the dynamic field of recruitment, selecting the most suitable candidate from a large pool of applicants is a crucial challenge for recruiters as the selected candidate’s capabilities will directly impact the company’s future performance (Büttner, 2018) . Important part of this selection process is the evaluation of cover letters, serving as the first-stage filter in which recruiters seek compelling arguments for an individual’s candidacy (Tomáška & Nosek, 2018) . Enhancing these cover letters has become substantially easier for applicants since the introduction of Chat Generative Pre-trained Transformer (ChatGPT) by OpenAI in November 2022 (OpenAI, 2022). The free version of this online artificial intelligence (AI) tool allows applicants to prompt the chatbot to generate human-like responses, enhancing their writing and cover letter content (Taecharungroj, 2023) . \nThe implications ofAI use on recruiters' evaluations remain largely unexplored due to its fast growing trend. ChatGPT surpassed 1 million users within five days after launching the tool on November 30 2022 and counted 180 million users worldwide on January 2024 (Carr, 2023) . This indicates its fast growing trend and also explains that there is not much research yet. General research on the topic of growth in use of AI predict that it will significantly impact society in both positive and negative ways (Taecharungroj, 2023) . \nDespite lack of experimental research into the effects of ChatGPT use in cover letters, several surveys underscore the prevalence of job seekers utilizing this technology. For example, Robert Newry, CEO of Arctic Shores, a company that specializes in innovative talent assessments, integrated findings from a survey of 2,000 students and graduates with internal data science-led research to shed light on ChatGPT’s role in modern job applications (Newry, 2023).
