This thesis examines Ability to Identify Criteria (ATIC), the capacity to perceive what interviewers assess, and tests whether intelligence mediates its effect on interview performance. Data from 646 U.S. participants uses intelligence, refined ATIC ratings from written responses, and rater evaluations. Results show ATIC’s direct effect is non-significant, while intelligence forms a significant indirect pathway that predicts interview performance.","The Influence of ATIC on Interview Performance and the Mediating Role of \nIntelligence \nDaria Alexandra Pokatilo \nSNR: 2073278 \nBachelor Thesis in Psychology \nMajor: Social Psychology, \nDepartment of Social Psychology, Tilburg University \nSupervisor: Antonis Koutsoumpis \nSecond Reader: Djurre Holtrop \nJune 29th, 2025 \nAbstract \nOne of the key elements of finding the right candidate for the job position is the job interview. Some candidates find them easier and succeed in getting the desired position. \nMany factors may influence that, and one of them is the participants’ Ability to Identify Criteria (ATIC) -the ability to correctly perceive performance criteria when participating inan evaluative situation. Since previous research has found that intelligence is a strong indicator of interview performance, this study hypothesizes that intelligence will mediate the relationship between ATIC and job interview performance. Data from an existing project on 646 U.S. citizens was used, including participants’ intelligence scores, interview performance scores, and ATIC scores. In this research, four trained raters developed a refined ATIC rating scale to independently evaluate participants' scores from the existing written responses that were collected after their interviews. Ratings ranged from 0 (No understanding) to 3 (Excellent understanding). The results of this study demonstrate that the direct relationship between ATIC and interview performance was not significant. However, the indirect effect of ATIC on interview performance through intelligence, which was a mediator, was significant. So, ATIC significantly predicted intelligence, which in turn had a significant positive effect on interview performance. That supports the hypothesis that intelligence mediates the relationship between ATIC on interview performance. \nKey words: ATIC, intelligence, interview performance. \nIntroduction \nNowadays, job interviews play a crucial role in selection methods to find the right candidate for a job. Some applicants perform better at interviews than others and get the desired position. Many factors, including the participants’ Ability to Identify Criteria (ATIC), may influence that. ATIC is defined as a person’s ability to correctly perceive performance criteria when participating in an evaluative situation (Kleinmann et al., 2011) . The premise underlying ATIC is that candidates in a selection procedure typically ask themselves what is actually being assessed, and that these assumptions in turn guide candidates’ behavior in the selection procedure (Kleinmann et al., 2011) . Yet, there is little evidence of cognitive processes underlying ATIC. The purpose of this study is to investigate the relationship between ATIC and job interview performance and examine whether intelligence mediates this link. \nATIC arises from candidates' underlying assumptions regarding evaluators'expectations during interviews. The previous research by Kleinmann et al. (2011) found that participants received better ratings on dimensions that they had identified correctly than on dimensions that they failed to identify, meaning that participants with higher ATIC levels strategically tailored their responses more successfully in order to perform better. Another study by (Wang et al., 2023) found that ATIC predicted response judgment (individual’s evaluation of their own responses) and had incremental validity in predicting interpersonal performance but not task performance over and above response judgment. This research failed to investigate why certain applicants succeed at recognizing criteria while others struggle, highlighting a gap that suggests possible cognitive factors, such as intelligence. Similarly, a study by Reznik et al. (2023) discovered that ATIC had very little impact on SJT \n(Situational Judgment Test) performance when compared with other selection techniques such as assessment centers or interviews.
